Main Objective: This research aims to predict women's career success considering their employment policies with the mediating role of the glass ceiling.
Research Method: The statistical population of the research includes all female employees of Kerman University of Medical Sciences in 2022, with a sample size of 760 selected through convenience sampling. The data collection tools include three researcher-made questionnaires: women's employment policies with a reliability of 0.941, the glass ceiling with a reliability of 0.951, and the career success questionnaire with a reliability of 0.924. For data analysis, Pearson correlation coefficient and multiple linear regression were used.
Findings: There is a relationship between women's employment policies and their components with career success at Kerman University of Medical Sciences. The components of women's employment policies simultaneously explain 60% of the variance in career success. Knowledge enhancement, social support, career advancement, presence in managerial fields, organizational support, family responsibilities, competence, dignity preservation, and presence in political arenas are the best predictors of career success at Kerman University of Medical Sciences, in that order. The glass ceiling plays a mediating role in the relationship between women's employment policies and their components with career success at Kerman University of Medical Sciences.
Discussion and Conclusion: The glass ceiling, as a structural barrier in the workplace, plays a significant role in determining the level of women's career success. Therefore, developing and implementing policies aimed at reducing or eliminating the glass ceiling can lead to improved career success for women in academic environments.
